Credit is reaching deeper into India than ever before. Gold loans, two-wheeler finance, MSME working capital, microfinance, health and term insurance are all growing fastest in tier-2 and tier-3 towns and rural districts. Behind every new branch and every disbursement target is a field workforce: relationship officers, sales executives, collection officers, credit managers and branch operations staff. These roles are also among the hardest to keep filled, with annual attrition in some field teams above 50 percent. This guide from GRPL India explains how banks, NBFCs, insurers and fintech lenders can hire smarter in 2026.
The BFSI Field Roles in Highest Demand
Relationship Officers and Sales Executives
These front-line staff source customers for loans, credit cards, current accounts and insurance. Typical monthly pay ranges from INR 15,000 to INR 30,000 fixed plus incentives for freshers and early-career staff, rising to INR 35,000 to INR 60,000 for experienced officers with a strong book.
Collection Officers and Field Recovery Executives
Collections are vital to portfolio quality. Employers need people who are firm but respectful, comfortable with two-wheeler travel and familiar with local languages. Pay usually ranges from INR 14,000 to INR 28,000 plus performance incentives and travel allowance.
Credit and Branch Operations Staff
Credit officers, branch operations executives and cashiers handle document verification, KYC, disbursement and customer service. Graduates with basic finance knowledge and computer skills are preferred.
Insurance Advisors and Bancassurance Staff
Insurers and bank partners need certified advisors for life, health and general insurance, including staff placed inside bank branches. Candidates must complete the licensing requirements set by IRDAI.
Why BFSI Field Hiring Is So Difficult
- Target pressure: new joiners who are not prepared for monthly targets leave in the first 90 days.
- Local reach: a relationship officer from outside the district often struggles to build trust with customers.
- Poaching: competing lenders open branches in the same towns and hire each other's staff.
- Compliance load: KYC rules, fair practices codes and collection conduct guidelines from the Reserve Bank of India require training before staff meet customers.
- Volume: a new branch network may need 100 to 500 field staff within one quarter.
A Hiring Framework That Works
1. Write Honest Role Profiles
Spell out fixed pay in INR, incentive structure, territory, two-wheeler and licence requirements, and the daily routine. Honest job descriptions reduce early attrition more than any perk. Candidates who know they will spend most of the day in the field self-select correctly.
2. Hire Local
Source from within the branch catchment. Local hires speak the language, understand the economy of the area, and often already know shopkeepers, farmers and small business owners. District-level walk-in drives, college tie-ups and referral programmes are the best local channels, supported by listings on the government National Career Service (NCS) portal and job portals such as JobGetway and Indeed India.
3. Screen for Behaviour, Not Just Degrees
Field success depends on resilience, communication and integrity. Use short role-plays: ask the candidate to pitch a gold loan to a shopkeeper, or handle a customer who has missed two EMIs. Score empathy, clarity and honesty as well as confidence.
4. Verify Thoroughly
BFSI staff handle customer money and data. Run address verification, education checks, previous employment checks and, where permitted, credit and criminal record checks before joining. Clear consent and data handling are essential.
5. Certify and Train Before Deployment
Build a one to two week induction covering products, KYC, anti-money-laundering basics, fair collection practices and the mobile apps staff will use. Where roles need certifications, budget time for them. Many lenders use content from bodies such as NISM and IRDAI-approved training providers.
Reducing Field Attrition
- Ramp-up targets: give new joiners reduced targets for the first two or three months.
- Weekly incentive visibility: show staff their earned incentives every week, not only at month end.
- Fair territories: rebalance beats so no officer inherits an impossible area.
- Buddy system: pair every new officer with an experienced colleague for the first month.
- Career ladders: show a clear route from officer to senior officer to branch or cluster role.
- Statutory benefits on time: EPFO and ESIC contributions and timely salary credit build trust quickly.
Choosing the Right Staffing Model
Many BFSI employers combine models. Core credit and branch management roles are usually on the company's own rolls. High-volume sales and collection roles are often hired through a staffing partner on third-party payroll, with a conversion path to permanent roles for top performers. A good partner manages sourcing, verification, onboarding, payroll and compliance across states while the lender focuses on business targets and training.
Questions to Ask a Staffing Partner
- How many BFSI field roles have you filled in the last 12 months, and in which districts?
- What is your 90-day retention rate for field staff?
- How do you verify candidates, and how quickly?
- Do you charge candidates any fee? (The answer should always be no.)
A 30-60-90 Day Plan for a New Branch Cluster
Days 1 to 30: finalise headcount per branch, write role profiles, brief your staffing partner, and announce district walk-in drives. Aim to have a shortlist of two candidates for every open seat. Days 31 to 60: complete interviews, background verification and offer letters; run the induction batch so staff are certified and app-trained before go-live. Days 61 to 90: deploy staff with ramp-up targets, review early performance every week, and keep a warm bench of 10 to 15 percent of headcount to cover early exits without slowing the branch launch.
Ethical Recruitment Matters in Finance
Candidates who pay brokers to get a job are more likely to cut corners later. Insist on a zero-fee model for every candidate, in line with the ILO Fair Recruitment Initiative. It protects job seekers, your brand and your customers.
